Psychological Capital Mitigates the Negative Effects of Technostress on Employee Performance and Innovation in the Indian Construction Industry

The rapid adoption of digital technologies has improved efficiency in the construction industry while simultaneously increasing employees' exposure to technostress. This study examines the impact of technostress on job performance and innovative work behaviour, with psychological capital serving as a mediating mechanism among employees in the Indian construction sector. Grounded in the Job Demands–Resources (JD-R) theory, a quantitative cross-sectional survey was conducted with 350 construction professionals from medium and large organizations across India. Data were analysed using descriptive statistics, reliability analysis, correlation, multiple regression, and PROCESS mediation analysis. The findings reveal that technostress significantly reduces psychological capital, job performance, and innovative work behaviour. Psychological capital, comprising hope, resilience, optimism, and self-efficacy, positively influences both employee outcomes and partially mediates the adverse effects of technostress. The study highlights the importance of strengthening employees' psychological resources alongside digital transformation initiatives. These findings provide theoretical insights and practical guidance for improving workforce resilience, productivity, and innovation in technology-driven construction organizations.
